Abstract

Artikel ini mengkaji pengaruh efisiensi kerja sistem penghargaan, dan budaya kerja Islami terhadap kepuasan kerja, serta peran mediasi kepuasan kerja dalam menjelaskan kinerja karyawan kependidikan di Universitas Islam Sultan Agung Semarang. Penelitian dilakukan pada 60 tenaga kependidikan dengan menggunakan pendekatan PLS-SEM yang dioperasionalkan melalui SmartPLS 3.0. Hasil pengujian hipotesis menunjukkan bahwa ketiga variabel eksogen memberikan pengaruh positif fan signifikan terhadap kepuasan kerja, dengan efisiensi kerja sebagai prediktor terkuat, disusul sistem penghargaan dan budaya kerja Islami, Selanjutnya, kepuasan kerja terbukti berpengaruh positif dan signifikan terhadap kinerja karyawan, sekaligus berperan sebagai mediator penuh yang menyalurkan pengaruh ketiga variabel antaseden. Kepuasan kerja berperan sebagai mekanisme transmisi yang signifikan bagi seluruh variabel antaseden, dengan efek tidak langsung terbesar berasal dari efisiensi kerja. Temuan ini memperkaya literatur perilaku organisasi Islam dan memberikan justifikasi empiris bagi penguatan budaya kerja Islami, efisiensi operasional, dan sistem penghargaan berkelanjutan dalam konteks pendidikan tinggi berbasis nilai Islam. Keterbatasan penelitian ini pada Desain penelitian hanya dilakukan sekali dan di satu institusi, sehingga perubahan perilaku sulit diamati, hasil sulit diterapkan secara luas, dan jawaban responden mungkin kurang objektif. Penelitian selanjutnya perlu melibatkan lebih banyak institusi, waktu pengamatan lebih panjang, variabel tambahan, metode campuran, dan analisis kelompok responden yang berbeda.
